"We just can't find good people."
I've heard this more times than I can count.
"We can't find strong leaders."
"The talent pool isn't what it used to be."
"Nobody wants to work."
"We interviewed 15 people and still can't find the right person."
Maybe.
But after 20+ years in executive recruitment, I've learned something that may be uncomfortable to hear:
Sometimes the talent isn't the problem.
The leadership strategy is.
Because you can't hire the right leader if you haven't figured out what your business actually needs from that leader.
And you definitely can't scale a company by putting yesterday's leadership model into tomorrow's business.
That's where things get interesting.
🔎 THE DABOSS DIAGNOSIS
Before blaming the talent market, ask yourself these five questions:
1. What problem are we actually hiring this person to solve?
Not:
"We need a VP of Operations."
Instead:
Why?
Are you trying to scale?
Fix operational chaos?
Build a team?
Improve margins?
Take the business out of the founder's hands?
Those are very different leadership challenges.
2. What does success look like 12 months from now?
If you can't clearly answer that, how can the candidate?
A job description tells someone what they are responsible for.
It doesn't necessarily tell them what winning looks like.
3. Are we hiring for the company we have or the company we're becoming?
This is one of the biggest mistakes I see.
The leadership style that helped get you from $10M to $30M may not be the same leadership style that gets you from $30M to $100M.
Growth changes what you need from your leaders.
4. Are we looking for someone who fits the culture or someone who will actually strengthen it?
There's a difference.
"Culture fit" can easily become:
"We want someone who thinks like us."
That's not always healthy.
Sometimes the person your organization needs is the person who sees what everyone else has stopped seeing.
The person willing to challenge the CEO.
Ask the uncomfortable question.
Call out the elephant in the room.
And yes...
disagree.
5. Have we figured out why our last leader didn't work?
This one gets skipped far too often.
Before hiring the replacement, ask:
What happened?
Was the person wrong for the role?
Was the mandate unclear?
Did the organization undermine them?
Did the CEO micromanage?
Did the leadership team resist change?
Did we hire someone for today's problem when the business needed someone for tomorrow's?
Because if you don't understand why the last hire failed...
you may simply be preparing to repeat it.

A CEO once told me:
"Tiffany, I need someone who will challenge me."
My response?
"Are you sure?" 😂
Because everybody says they want a leader who will challenge them.
Until that leader actually does it.
They want someone strategic.
Confident.
Independent.
Someone who won't simply say yes.
Until that person walks into the room and says:
"I don't agree."
Suddenly, the definition of "strong leadership" starts changing.
I've seen it happen.
And here's the real issue:
You can't ask for a leader who challenges you and then punish them for doing exactly that.
If you want a leader who thinks independently, you have to create the environment where independent thinking is actually welcome.
Otherwise, you're not hiring a leader.
You're hiring agreement.
THE COST OF GETTING IT WRONG 💰
Let's stop looking at a bad leadership hire as simply:
"We paid someone $200K and it didn't work out."
That's only the beginning.
The real cost can show up in:
→ Employees leaving
→ Decisions getting delayed
→ Productivity dropping
→ Teams becoming frustrated
→ Culture deteriorating
→ Customers feeling the impact
→ Other leaders becoming disengaged
→ Opportunities being missed
→ Founders stepping back into the weeds
And eventually...
You have to start the search all over again.
The salary isn't always the most expensive part of a bad hire.
The ripple effect is!

Before making your next senior leadership hire, take 10 minutes and answer these:
THE 5 QUESTIONS
1. What business problem must this person solve?
2. What must be different 12 months after they arrive?
3. What leadership capability are we currently missing?
4. What behaviors will make someone successful here?
5. What could cause the right person to fail once they join us?
If your leadership team can't answer these consistently...
You're probably not ready to interview candidates yet.
And that's okay.
Because sometimes the first step isn't finding the person.
It's figuring out who the person actually needs to be.
